Abstract
|

|
목적: 본 연구는 임상 간호사의 직무재창조와 간호서비스의 질 간의 관계에서 직무열의의 매개효과를 확인하기 위함이다.
방법: 본 연구는 194명의 간호사를 대상으로 실시된 서술적 조사연구이다. 데이터는 자체 보고된 설문지를 사용하여 2021년 5월 17일～5월 28일까지 수집되었다. 자료 분석은 SPSS 24.0을 사용하여 기술통계, t-test, ANOVA, Scheffe test, 피어슨 상관관계, 위계적 회귀분석이 실시되었다.
결과: 직무재창조는 직무열의(r=.55, p<.001)와 간호서비스의 질(r=.66, p<.001)과 유의한 상관관계가 있었으며, 직무열의는 직무재창조와 간호서비스의 질 간의 관계에서 매개효과가 있었다(Sobel test: Z=2.58, p=.010). 이들 변수가 간호서비스의 질을 설명하는 정도는 45%이었다.
결론: 임상 간호사의 직무재창조가 간호서비스의 질에 미치는 영향에서 직무열의의 부분매개 효과가 있었다. 따라서 간호서비스의 질 향상을 위해 직무재창조와 직무열의를 증진하기 위한 교육 프로그램의 개발이 이루어져야 한다.

Purpose: This study aimed to confirm the association between job crafting and quality of nursing services among Korean clinical nurses, as well as the mediating effect of work engagement.
Methods: Data from 194 hospital nurses were surveyed in this descriptive cross-sectional study. They were collected from May 17 to May 28, 2021, using self-report questionnaires. The collected data were analyzed using descriptive statistics, independent t-test, one-way analysis of variance, Scheffe test, Pearson's correlation coefficient analysis, and multiple regression using the SPSS/WIN 24.0.
Results: Job crafting was positively associated with work engagement (r=.55, p<.001) and quality of nursing services (r=.66, p<.001). Furthermore, work engagement had a mediating effect on the relationship between job crafting and quality of nursing services (Sobel test: Z=2.58, p=.010). These variables explained 45.0% of the variance in the quality of nursing services.
Conclusion: The impact of job crafting on the quality of nursing services among clinical nurses was mediated by work engagement. Therefore, to improve the quality of nursing services, it is necessary to develop an educational program to increase job crafting and work engagement.
